The director of operations is the direct cause of positive effects in profit and people
Position Director of operations, the Municipal Hotel & Spa Liverpool – MGallery Collection
Age 29
Nominator Annie Brown, general manager, Municipal Hotel & Spa Liverpool – MGallery Collection
Ella Pearson joined the Municipal Hotel & Spa Liverpool – MGallery Collection when it opened in 2023 as director of rooms and spa. Just two years later she was promoted to director of operations, and now oversees four departments, 140 employees and an eight-figure turnover. In the past year, she has delivered strong net operating profit growth, representing an 85% year-on-year increase.
Her impact is particularly clear across food and beverage, where she has driven a 48.8% increase in gross operating profit. Initiatives such as a new cocktail concept and a reworked afternoon tea, which won an Award of Excellence at the 2025 Afternoon Tea Awards, have strengthened both revenue and brand identity.
Pearson also mentors her colleagues into leaders, identifying those with ability to rise through the ranks, such as one who progressed from receptionist to supervisor and now to guest relations manager. Employee engagement at the hotel has risen to 91%, reflecting a more motivated and committed team.
Pearson also makes a strong contribution to the wider industry through education. She has built a close relationship with nearby St Helens College, where she delivers talks on her career journey and the opportunities available in hospitality. She also champions work experience programmes, welcoming up to 10 students twice a year both front and back of house to provide invaluable confidence, skills and connections for a future career.
What does winning an Acorn Award mean to you?
It’s a huge honour and a proud – and slightly emotional – milestone in my career. It has given me the opportunity to reflect on the highs, the challenges and the resilience and passion I’ve invested in hospitality so far. More importantly, it represents the incredible teams and individuals I’ve had the privilege of working alongside throughout my journey, because achievements like this are never individual; they’re collective.
Who has been your biggest industry champion?
Annie Brown has been a true champion of mine; a constant cheerleader who fostered a culture built on trust. She created an environment where people felt safe to express their thoughts and opinions openly and where they were genuinely heard. Her honest feedback and belief in me have played a significant role in shaping the leader I am today.
What has been the one best piece of advice that someone has given you?
“Pressure is a privilege.” At first, I didn’t fully understand it, because in the moment, pressure rarely feels like a privilege. But over time, I’ve come to realise that those high-pressure moments are where the most growth happens. They build character, strengthen resilience and prepare you to take on whatever comes next.
What does hospitality mean to you?
It’s about creating meaningful experiences and genuine human connections. It’s not just about service, it’s about how you make people feel. Whether it’s a guest or a team member, it’s about leaving a lasting, positive impression through care, attention and authenticity.
